The industry as a whole, the work it produces, and its clients are frequently studied and discussed. Given industry and cultural changes have also impacted ad executives, companies would benefit from studying their employees just as closely. After all, delivering on employees\u2019 wants and needs will help attract top talent, increase satisfaction, lead to better work, reduce turnover, and have a positive impact on the bottom line.<\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">To get a pulse on how modern-day ad agency employee feels in the current climate and determine how the industry could evolve for the better on their behalf, veteran brand strategist, Tim Anderson, and market research firm, <a href=\"https:\/\/bastiondb5.com\/\">Bastion db5<\/a> partnered together to launch a first-of-its-kind research study.<\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">Our specific goals were to understand:<\/p>\n\n\n\n\n<ul class=\"wp-block-list\">\n \t<li>How confident advertising executives were in the industry<\/li>\n \t<li>How personally fulfilled they were in their careers<\/li>\n \t<li>To what degree their current agency was satisfying their needs and wants<\/li>\n \t<li>What they would like to see change moving forward<\/li>\n<\/ul>\n<p class=\"wp-block-paragraph\">Responses represented a diverse sample of agency types (advertising, marketing and PR) and sizes, as well as tenure, level (including C-suite), role, and demographics.<\/p>\n\n\n\n\n<!-- shortcode [asyncjs] -->\n        <script type=\"text\/javascript\">if (!window.AdButler) {\n                (function () {\n                    var s = document.createElement(\"script\");\n                    s.async = true;\n                    s.type = \"text\/javascript\";\n                    s.src = 'https:\/\/servedbyadbutler.com\/app.js';\n                    var n = document.getElementsByTagName(\"script\")[0];\n                    n.parentNode.insertBefore(s, n);\n                }());\n            }<\/script>\n        <script type=\"text\/javascript\">\n            var AdButler = AdButler || {};\n            AdButler.ads = AdButler.ads || [];\n            var abkw = window.abkw || '';\n            var plc428354 = window.plc428354 || 0;\n            document.write('<' + 'div id=\"placement_428354_' + plc428354+ '\"><\/' + 'div>');\n            AdButler.ads.push({\n                handler: function (opt) {\n                    AdButler.register(167788,428354, [300,250], 'placement_428354_' + opt.place, opt);\n                },\n                opt: {\n                    place: plc428354++,\n                    keywords: abkw ,\n                    domain: 'servedbyadbutler.com'\n                }\n            });\n        <\/script>\n        \n\n<h3 class=\"wp-block-heading\"><strong>Key learning and implications:<\/strong><\/h3>\n<p class=\"wp-block-paragraph\">The silver screen of ad agency life glamour seems to be slipping away for some. Many reported feeling overworked, underappreciated, and concerned about job security. But there are even more concerning issues we need to consider addressing.<\/p>\n\n\n\n\n<h3 class=\"wp-block-heading\"><strong>&ldquo;Confidence&rdquo; is relatively strong, depending on the cohort<\/strong><\/h3>\n<p class=\"wp-block-paragraph\">Given the pandemic\u2019s impact on nearly every business, we were curious how confident adverting employees were in the ad industry. Overall, 61 percent (T2B) of respondents were \u201ccautiously optimistic\u201d \u2013 with 21 percent saying they\u2019re \u201cvery confident\u201d and 40 percent saying they\u2019re \u201csomewhat confident.\u201d Still, nearly a quarter of respondents were \u201cnot very confident\u201d in the industry. And, digging deeper, there were important differences across groups.<\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">Respondents in \u201cmarketing\u201d organizations are more confident than those in \u201cadvertising\u201d or \u201cPR.\u201d People who work in \u201clarge\u201d companies are less confident than those in \u201csmall\u201d or \u201cmedium\u201d ones. And confidence declines precipitously as people get older \u2013 with only 18 percent (T2B) of 45-54-year-old respondents saying they\u2019re confident in the industry \u2013 which illustrates the universal impact<\/p>\n\n\n\n\n<p>[at least the perception of]<\/p>\n\n<p class=\"wp-block-paragraph\">ageism is having.<\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">Larger, more traditional agencies and organizations with more \u201cexperienced\u201d employees should take note and consider how they can reassure their staff.<strong>\u00a0<\/strong><\/p>\n\n\n\n\n<h3 class=\"wp-block-heading\"><strong><u>WHAT<\/u><\/strong><strong> is &ldquo;attractive&rdquo; is the same, but the <u>WHO<\/u> is shifting<\/strong><\/h3>\n<p class=\"wp-block-paragraph\">Not surprisingly, employees were most passionate about creative expression. It\u2019s why most went into advertising. Yet, many felt their current organization and\/or client(s) don\u2019t allow them to fully express their creativity \u2013 especially in today\u2019s more risk-averse climate. As one respondent said, <em>\u201c<\/em><em>We have a lot of old ways of thinking we need to shed to be true innovators.\u201d<\/em><\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">As \u201cagency of record\u201d status at big holding companies continues to wane and shift toward project work, modern-day ad executives are seeking employment with smaller, nimbler, specialty shops and \u201cin-house agencies\u201d that allow them more personal freedom in expressing creativity.<\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">Again, bigger and more traditional agencies and organizations will need to play defense to retain top talent and, ideally, be willing to change their approach moving forward.<\/p>\n\n\n\n\n<h3 class=\"wp-block-heading\"><strong>There&rsquo;s a long way to go to address diversity and inequality issues<\/strong><\/h3>\n<p class=\"wp-block-paragraph\">While select firms have made strides in recent years, issues of inequality and lack of diversity are still pervasive according to most respondents. When asked what things concern them most within their company, issues with racism, sexism and ageism were all near the top. This won\u2019t come as a surprise to most agency leaders.<\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">Gender, ethnicity, and age inequality are blatantly apparent in the ad industry. Of the top 550 agencies based in the U.S., the most senior employee is a man 80 percent of the time. And 30 percent of agencies still do not have a single woman in upper management. The situation with Black, Asian, or other minority executives is even bleaker.<\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">The one bright spot was 85 percent (T2B) believed their organization was \u201crespectful of sexual orientation.\u201d But the industry has a long way to go in most other areas.<\/p>\n\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Organizations need to evolve more quickly to meet shifting employee needs<\/strong><\/h3>\n<p class=\"wp-block-paragraph\">The majority of respondents (60 percent) don\u2019t believe their company is \u201cevolving with the times to meet employee needs\u201d fast enough. As one respondent stated, \u201c<em>The current agency model is broken.<\/em>\u201d<\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">C-suite execs believe they\u2019re doing much better at evolving to meet employee needs (50 percent believe their agency is \u201cat the forefront\u201d) than their own employees \u2013 where only 24 percent of respondents felt their company is \u201cat the forefront.\u201d And ad agencies are even further behind (where only 18 percent believe their firm is \u201cat the forefront\u201d).<\/p>\n\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Ad executives top pain points<\/strong><\/h3>\n<p class=\"wp-block-paragraph\">Top concerns included work\/life balance, job security, ageism, and fair pay. Even if they are not easy to change right away, at least these are pretty straightforward issues. The other issues are a bit more complex.<\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">Most execs (75 percent) felt their organization \u201cencourages teamwork\/collaboration\u201d and \u201coperates with integrity,\u201d but did not feel their company \u201cminimizes politics\/bureaucracy\u201d enough or \u201csupports and empowers all employees\u201d enough. This juxtaposition is likely creating tension. In fact, some of the emotions of how they felt working at their current company \u2013 including \u201cdemoralized\u201d and \u201canxious\u201d \u2013 were alarming. And more than a quarter of respondents (27 percent) expressed they\u2019re not personally fulfilled in their role.<\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">Many believed their company is not doing enough to help them in their careers. Barely half reported they received \u201cregular performance reviews\u201d and a whopping 44 percent did not feel their company \u201cprovides a clear path to raise\/promotion.\u201d This is likely contributing to them not feeling supported or personally fulfilled and also adding to their anxiousness.<\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">While these are complicated issues, it would benefit every organization to know how their own employees feel working there. Knowledge is power. Then consider how to address it.<\/p>\n\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Focus on employee morale <\/strong><\/h3>\n<p class=\"wp-block-paragraph\">Employees want to feel like their company cares about them on a personal level. In order to do this, management should invest much more time and energy into developing rapport with employees, having direct conversations about what\u2019s going on in their lives and who they are as a people outside of work. Get curious. Be vulnerable. Connect.<\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">Create time and space for open communication about career advancement. Agencies should make the most of their employment relationship by openly communicating needs, expectations, paths to promotion, and raises, helping people become the best versions of themselves. Employees don\u2019t mind being challenged or pushed out of their comfort zones to grow. But they want to know what their path to growth is within the organization without having to ask. Don\u2019t let new business pitches or existing client demands delay or, worse yet, scrub annual reviews. It sends the wrong message to your most important asset \u2013 your people.<\/p>\n\n\n\n\n\n<p class=\"wp-block-paragraph\">Finally, many advertising executives want to grow both professionally and personally. Consider how your firm can support its personal evolution in positive ways. It will, ultimately, come back to benefit the agency.<\/p>\n\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Change is necessary <\/strong><\/h3>\n<p class=\"wp-block-paragraph\">Agencies have revealed themselves to be as slow to change if not even slower than their clients.
